Assessment of soldier performance in the context of military operations has an important role in human resource management in the military environment. However, the complexity of military tasks and the changing operational environment pose unique challenges to the assessment process. This research aims to explore the process of assessing soldier performance in military operations, with a focus on criteria, procedures, and their impact on soldiers and organizations. In addition, this research also aims to provide practical recommendations to increase the effectiveness of soldier performance assessment. A qualitative research approach was used in this research, through in-depth interviews, direct observation, and analysis of related documents. Interviews were conducted with various stakeholders involved in the soldier performance assessment process, including direct superiors, evaluators, and soldiers themselves. Direct observations were carried out to understand assessment procedures in the field, while document analysis was used to understand the framework and policies related to soldier performance assessment. Findings indicate that the soldier performance assessment process involves a thorough evaluation of various aspects of performance, with criteria that include performance in operational tasks, physical readiness, mental attitude, and ability to adapt to change. The assessment process is carried out through direct observation, use of an assessment scale, and interviews with direct superiors or evaluators. The impact of performance appraisals is seen in the motivation of soldiers to improve their performance and as a basis for career development. Practical recommendations include the development of effective feedback systems and training for evaluators to improve the quality of soldier performance assessments.
